The promotion of creative ideas requires that employees sometimes bypass organizational rules, norms, and established procedures, a pattern of behavior referred to as autonomous idea championing. Drawing on the dual-process model of creativity judgments, we propose that this behavioral approach to push creative ideas forward has differential effects for women versus men. We examine gender dynamics in autonomous idea championing by taking into consideration the gender of the employee and that of the supervisor. We hypothesize that men employees who engage in autonomous idea championing receive higher creativity evaluations from both men and women supervisors; conversely, women employees who engage in autonomous idea championing receive lower creativity evaluations, in particular when their supervisors are women. These effects are attributed to perceived higher competence in men and perceived lower warmth in women when they engage in autonomous idea championing. Across five studies (two multi-source field survey and three pre-registered experiments), we find support for the hypothesized effects and test an intervention to mitigate the negative effect of autonomous idea championing on creativity evaluations in women employee- women supervisor dyads. These findings shed light on the persistent phenomenon that women appear to lag behind men in creativity-related achievements in organizations.
